Abstract

Green Human Resource Management (GHRM) has emerged as a strategic strategy to incorporate environmental consciousness into fundamental HR operations as a result of the increased focus on sustainability. This study focuses on the IT industry, where digitalization and sustainability converge, and does a systematic literature review (SLR) of 50 peer-reviewed articles published between 2010 and 2025. The review, which adheres to PRISMA principles, identifies the main factors that enable GHRM adoption, such as top management commitment, employee involvement, stakeholder pressure, and digital HR preparedness, as well as the factors that hinder it, such as cost limitations, a lack of awareness, resistance to change, and a lack of regulatory frameworks. By putting out a conceptual model that views employee green behavior as a mediator and digital maturity as a moderator between GHRM adoption and company sustainability results, the analysis advances theoretical knowledge. The findings show that there are better connections between green HR practices and economic, social, and environmental performance in companies with greater levels of digital integration and sustainability orientation. By emphasizing the transformative impact of digital maturity in advancing sustainable HR practices within the technology industry, the study adds to the growing GHRM debate. It also provides practical insights for researchers and practitioners looking to improve ESG-aligned HR strategies.
